Design and implementation of changes to the incentive system for the branch network at Česká spořitelna

This thesis deals with the design and pilot testing of modifications to the incentive system in the branch network of Česká spořitelna with the aim of shifting the focus of evaluation from predominantly sales metrics to measuring the contribution of bankers to the financial health of clients. The target concept works with new incentive metrics based on financial health in three components (Company Promises, Digital Advisory Services, Physical Advisory Services). As part of the pilot solution, the Company Promises component has been fully implemented, while Digital and Physical Advisory are at the design stage at this stage and are intended for further implementation phases. The pilot was implemented on a limited scale in 2025 and aims to increase the transparency and comprehensibility of remuneration in line with the bank's strategy. Methodologically, the work combines the collection and analysis of business requirements, the design of metrics and a data model, and the implementation of reporting over the existing data architecture, including visualization in Tableau. The pilot is operated in parallel with the existing system so as not to disrupt the remuneration of the branch network. The output is a new report focused on financial health metrics and a pilot-modified version of the existing incentive report for the ongoing orientation of a small portion of employees and managers. The conclusion of the thesis is devoted to feedback on the pilot solution and also contains recommendations for its further development and possible expansion after evaluation of the pilot. The author participated in all stages of the project, from gathering requirements to working with data to design and implementation.
